i doubt casting directors really give a shit about the tapes... they only glance over those to see if the person is somewhat comfortable in front of a camer/somewhat entertaining... that's pretty much it. The live auditions and other rounds are what really helps them pick the best candidates.

I think they have a idea of what they are going for and will accept the flaws and lack of personality if they think they've found it.

This is true. Chris was clearly cast to feud with Jenna since's she's a Mormon and he's a Ex-Mormon. I personally believe Dylan and Dione were strictly cast based on looks because neither casting tape featured anything worthy of moving to the next round of the casting process.
